It means to learn something rapidly while the situation that knowledge is useful for is going on around you. For instance, a soldier’s “baptism of fire” is when he learns how to deal with the harsh realities of war while that war is going on around him.

It actually came from the literal baptisms into fire of ancient martyrdoms.

Baptism, in the religious sense, is a person’s first ritual performed to signify they have joined and been accepted into the religious body. Traditionally, baptisms are performed very peacefully and quietly by immersing or sprinkling the individual with water. After baptism, individuals then begin to learn, in small doses, what it takes to perfect their lives as they learn more and more about the teachings of the religion.

“Baptism buy fire” is a phrase used to describe a person’s entrance into some non-religious environment. In this case, the person’s entrance is not by the peaceful or quiet means of a traditional baptism by water followed by extended training to learn the deeper things about the environment they have just entered. Instead, they enter the non-religious setting in a way that they see and experience everything with full intensity right off the bat.
